Abstract
This study aims to analyze the influence of job satisfaction, leadership style, and work environment on organizational commitment and employee turnover intention at PT XYZ, with organizational commitment serving as a mediating variable. The study employs a quantitative approach with a correlational survey design. The research sample consists of 150 respondents from a population of 253. Data were collected using Google Forms questionnaires and analyzed using SEM-PLS through evaluation of the outer and inner models, including tests of validity, reliability, significance of relationships between variables, and mediation testing using bootstrapping.The results indicate that job satisfaction and leadership style do not have a significant effect on organizational commitment. The work environment has a positive and significant effect on organizational commitment. Furthermore, leadership style and organizational commitment have a significant negative effect on turnover intention, whereas job satisfaction and work environment do not show significant effects. Mediation testing reveals that organizational commitment significantly mediates only the relationship between work environment and turnover intention.The implications of this study emphasize the importance of improving the physical and social quality of the work environment to strengthen employee commitment and reduce turnover intention. The study also recommends the development of more humanistic leadership and a review of factors shaping job satisfaction.
